Abstract

Job hopping has traditionally been stigmatized as a red flag for instability and disloyalty, yet participants’ accounts suggest a more contextual interpretation. This qualitative multiple-case study explored how 12 professionals in Metro Cebu described career mobility in relation to perceived organizational constraints. The participants were provisionally distributed across three bounded career-stage cases: five early-career professionals, four mid-career employees, and three emerging leaders. Data were generated through semi-structured interviews and examined through within-case thematic coding and cross-case comparison. Three distinct yet interconnected themes emerged: resilience against perceived stagnation, protection from perceived toxic cultures, and pursuit of value alignment. Early-career participants associated mobility with growth and identity formation; mid-career participants emphasized psychological safety; and emerging leaders described mobility in relation to authenticity, empowerment, and strategic fit. These findings represent the experiences and interpretations of a small purposively selected sample; they neither objectively establish organizational deficiency nor imply that all frequent mobility is adaptive. Instead, they show that some participants understood selected job changes as deliberate responses to perceived conditions. The study invites organizations and recruiters to interpret mobility contextually, while considering alternative influences such as compensation, advancement, labor-market opportunities, stability, and personal career preferences.
