Employee Experience and Engagement in the Age of Artificial Intelligence: A Literature Review

Abstract

The increasing integration of artificial intelligence (AI) in the workplace is transforming employee experience and engagement by reshaping work processes, human resource practices, communication, and organizational decision-making. This literature review synthesizes existing studies on the influence of AI on employee experience and engagement, with emphasis on its benefits, challenges, and implications for contemporary organizations. The reviewed literature indicates that AI-enabled systems can enhance productivity and decision-making, support flexible work arrangements and work-life balance, personalize employee development, promote inclusion, and strengthen communication and engagement through real-time feedback and data-driven platforms. However, AI integration also presents significant concerns, including job displacement and fear of redundancy, psychological distress, workplace surveillance, reduced employee autonomy, algorithmic bias, data privacy issues, and uncertainty regarding its long-term effects on intrinsic motivation and engagement. The findings highlight the dual role of AI as both an enabler of improved employee experience and a potential source of workplace challenges. Effective AI integration therefore requires transparent and inclusive policies, employee upskill and digital literacy, human-AI collaboration, continuous feedback and well-being support, and governance mechanisms that safeguard fairness, psychological safety, and employee autonomy. Overall, the review emphasizes the importance of balancing technological efficiency with human-centered organizational practices to ensure that AI contributes to sustainable employee engagement, workforce well-being, and organizational performance.
