Abstract
This study aimed to develop a structural model predicting employees’ work performance based on motivation, organizational culture, and engagement in private higher education institutions in Cagayan de Oro City, Philippines. A predictive-correlational research design employing structural equation modeling (SEM) was utilized, with 457 teaching and non-teaching employees selected through proportionate stratified random sampling. Data were collected using self-administered questionnaires measuring motivation, organizational culture, engagement, and work performance, all of which were tested for validity and reliability. Findings indicate that employees show high levels of intrinsic and extrinsic motivation, perceive a positive organizational culture with communication as the most influential factor, and demonstrate high engagement, particularly in dedication. Work performance was consistently high across quality, productivity, and reliability dimensions. Correlation analysis revealed significant positive relationships between work performance and all major variables; at the same time, multiple regression indicated motivation, communication, and overall engagement as substantial predictors, explaining 81.9% of the variance in performance. Structural modeling confirmed Motivation and Organizational Culture as significant predictors, with excellent model fit indices. Motivation, culture, and engagement strongly shape employee performance. Fostering communication, teamwork, recognition, and supportive environments, while encouraging intrinsic motivation and development opportunities, can boost productivity, reliability, and satisfaction, leading to improved efficiency and success.
