Job Satisfaction and Retention among Drivers and Conductors in Relation to Performance: Basis for Intervention Plan

Abstract

The transportation sector plays a pivotal role in societal mobility and economic growth, with drivers and conductors crucial to its operation. Job satisfaction in this sector significantly impacts workforce engagement, productivity, and retention. This study explores the relationships between job satisfaction, retention, and performance among bus drivers and conductors at Vallacar Transit Inc., southern branch, using Herzberg's Motivation-Hygiene Theory. Data from 232 respondents, collected via a Hiligaynon-translated survey, were analyzed using statistical tools such as frequency count, percentage, mean, standard deviation, Kruskal-Wallis test, T-test, and Pearson correlation. The results reveal that most respondents are aged 31-40, predominantly married, with 2-5 years of service, and assigned to routes like Kabankalan and Hinobaan. Significant variations in job satisfaction were linked to organizational design, employee relationships, work environment, and compensation. However, no significant correlation was found between job satisfaction and job performance, nor between retention and job performance. The study concludes that enhancing job satisfaction alone does not effectively reduce retention or improve performance. A holistic intervention plan addressing both intrinsic and extrinsic factors is essential for fostering a supportive organizational culture. Such an approach can enhance employee well-being, improve retention rates, and elevate service quality. This research provides actionable insights for management to implement targeted interventions aimed at creating a resilient and efficient workforce within the transportation sector.
