{"abstract":"This phenomenographic study explores how non-teaching personnel in the Philippine Department of Education (DepEd) perceive the value of their roles and their experiences of recognition within the organization's mission. Written interviews with eighteen purposively selected participants in administrative, clerical, and support roles revealed five distinct conceptions of role value and recognition: invisibility and underappreciation, procedural necessity, personal pride and commitment, collective contribution, and empowerment through recognition. These categories illustrate a continuum from marginalization to empowerment. Findings indicate that recognition, both formal and informal, significantly influences how non-teaching personnel integrate their roles into DepEd’s organizational identity, affecting motivation, job satisfaction, and engagement. Participants experiencing tangible, sustained recognition reported higher empowerment and alignment with institutional goals, while those feeling invisible or merely functional reported lower morale and greater disengagement. This highlights recognition's essential role in fostering a supportive workplace culture. The study emphasizes the importance of inclusive leadership, participatory governance, and comprehensive recognition mechanisms to enhance staff motivation and well-being. Addressing structural and cultural barriers to invisibility is vital for fostering equity and strengthening organizational commitment. The findings offer actionable insights for policymakers and administrators to develop equitable recognition practices, contributing to the limited literature on non-teaching personnel in education and calling for reforms to empower these employees.","abstract_source":"gemini_shortened","authors":["Rozcielle Causaren","Orbel Canoy"],"date":"2025-12-29","doi":"10.70838/pemj.510305","id":7006,"issue":3,"journal":{"issn":"2822-4353","name":"Psychology and Education: A Multidisciplinary Journal"},"pdf_sha256":"a29766201fa859b2101d089b4b1334887bc1e9d61dd6494f262f3a3976d90314","schema":"scimatic-article/1","title":"Serving in Silence: A Phenomenographic Inquiry into the Perceived Value of Non-Teaching Roles in DepEd’s Mission","volume":51}
