{"abstract":"Succession in small healthcare enterprises, particularly midwife-led birthing clinics in the Philippines, presents unique challenges. This qualitative study, guided by the Gioia methodology, discovered the succession plans of two birthing home owners in La Union province through unstructured interviews. Analysis produced 17 first-order concepts clustered into 17 second-order themes for the first participant, and 23 first-order concepts clustered into 23 second-order themes for the second. These themes converged into 12 aggregate dimensions, including Succession Aspirations, Successor Selection Challenges, and Sustaining the Legacy. Findings reveal that while founders initially aspire for family succession, the lack of qualified heirs often necessitates identifying non-family staff as potential successors. Succession success is contingent on technical competence, regulatory compliance, and values stewardship. Founders employ strategies such as staged role transitions, mentoring, and comprehensive knowledge transfer. Despite fears of business closure, founders demonstrate resilience by fostering loyalty and ethical practices. The study proposes a mission-driven succession model, highlighting a shift from family-centered continuity to professionalized, ethically grounded leadership. Practical implications include guidance for founders on early succession planning and recommendations for policymakers to support certification and capacity-building.","abstract_source":"gemini_shortened","authors":["Ed Raphael Espinoza","Glenda Ganzon"],"date":"2025-11-05","doi":"10.70838/pemj.480709","id":6650,"issue":7,"journal":{"issn":"2822-4353","name":"Psychology and Education: A Multidisciplinary Journal"},"pdf_sha256":"db7bc7bd596b8d40c83810a729587cd23d6a7448d469939e621fb0f29a8ad1c1","schema":"scimatic-article/1","title":"From Practice to Legacy: Empowering Midwives through Succession Planning in Philippine Birthing Homes (A Gioia Methodological Study)","volume":48}
